Proactive personality and in-role performance: the role of well-being and creativity

The global COVID-19 pandemic is associated with various difficulties such as stress, high levels of uncertainty, disruption to personal and working lives, increased workloads, and new COVID-related challenges. Some individuals may react passively to these changes, while others may take an active approach and try to influence their working conditions. Therefore, relying on the Conservation of Resource theory and Self-Determination theory this study aims to explore the effect of a proactive personality on employees’ in-role performance in a post-pandemic world by examining the mediating role of well-being and the moderating role of creativity. This study uses partial least squares path modeling to fill the knowledge gap and test the hypothesized relationships. The sample consists of 128 lecturers from 10 public and private universities in Kazakhstan. The findings of this study indicate that well-being mediates the relationship between a proactive personality and in-role performance. Additionally, creativity moderates the link between well-being and in-role performance. The results support the moderated mediation model. The study also provides both theoretical and practical implications. This study is one of the first to explore the idea that the Conservation of Resource theory could complement the Self-Determination theory in predicting workers’ performance in the post-pandemic period. In addition, this study contributes to a broader understanding of proactive personality, which promotes individual well-being and in-role performance.
